USAA is a financial institution that is composed of 21,889 employees in the United States and 125 employees outside of the United States. Their corporate headquarters is located in San Antonio, Texas. USAA began in 1922 with 25 Army officers who offered to insure each other's vehicles when no one else would. USAA is dedicated to meeting the financial needs of all military members and their extended families, as well as helping their members plan for the future. The benefits of USAA are available for active duty military, military veterans, spouses of USAA member, widowers, widows, and former spouses of USAA members, former USAA members, and individuals whose parents are a USAA member. The financial products range from a simple checking and savings account all the way up to car insurance and credit cards. They also offer health insurance, real estate advice, investments, and retirement planning. They have nine financial centers across the United States. Most of the business in which they conduct is done over the phone and online. If a customer wants to make a deposit into their checking account or savings account there are multiple UPS stores in which that can be done. USAA is not meant to be a financial institution where you have to physically go there to get the things that you need. They also offer free ATM usage for all of their members so that no matter where you are or what you need you can count on USAA. USAA also offers advice for military families that include divorce, natural disasters, retirement, joining the military, leaving the military and many more. There is a gym at the corporate headquarters in which employees are encouraged to go to in their spare time. As well as gym there is on-site child care so that my employees do not have to worry about being able to find a baby sitter and have to worry about spending more money for them to be able to come to work. USAA makes it easy for their employees to enjoy coming to work and to be able to come to work. Being employed with USAA is a big thing. We are responsible for the financial well-being of our military. The key players within my company will be comprised of many great characteristics in order to better the company. These characteristics will not only been important in the work atmosphere but also outside of work. I will expect me employees as well as myself to take initiative. I do not want my employees to wait for me or someone else to tell them what to do I want them to keep busy by constantly finding takes that need to be done. Intelligence also comes with initiative. Instead of asking what to do in a situation or what to do next the employee should be intelligent enough to deal with challenges of the work environment. The employees should give credit to others as well. By showing others that they appreciate their help and sharing in the success will them will increase morale among the fellow employees. Because a lot of our customers are receiving customer service over the telephone rather than in person the employees need to perform their duties cheerfully and have great communication skills. It would also be helpful if the key players within the company were able to speak a second language to better serve the customers. I want my employees to be responsive. When a customer or a fellow employee is speaking with them I want them to show that person that they matter and that we are taking an understanding to the matter at hand. My employees should be dependable I should be able to rely on them to show up to work when needed, return phone calls, and perform tasks on time. Being able to rely on my employees also means that my employees should have general have good health. My employees should be hard working and should not take any short cuts to get work done faster. USAA is dealing with people and their money and their family we should not be slacking off in anything that we do. Aside from the characteristics above there are three main characteristics that not only should the key players have but all of the employees. They should all have a sense of leadership, integrity, and teamwork. Having those three characteristics alone can lead to greater success of the company. Integrity represents honesty, honor and reliability while teamwork stands for cooperation and joint effort. I want my employees to feel like they want to come to work, that they are helping others as well as themselves, and that they are helping serve the country like the members of USAA. I want my employees to be motivated in everything that they do with the company. In terms of Theory Y which is a set of assumptions of how to manage individuals who are motivated by higher needs and those individuals motivated by the need for power I will motivate the employees by using employee involvement to encourage higher performance achievements and show them that their part in the company is making a difference. Those employees for have a need for achievement will be motivated by the feedback that I will be giving them on their progress. When I see them doing something that is above the call of duty. I will tell them face to face, send them an email, or add a personal message to their pay stub just to show them that they are making great progress. I will have work gatherings in which I address the need to affiliation. If everyone within the company can act as a family the number of conflicts will be lower and there will be a better understanding among the employees. I would plan things like a Christmas party and make sure that birthdays of the employees are celebrated. I will set goals for the company and individuals within the organization. The rewards program will also be a way to motivate the employees with the expectancy theory of motivation. Expectancy is the belief that effort leads to performance and instrumentality is the belief that performance is related to rewards. If they put the effort in their performance will be rewarded. A rewards program that would be appropriate for my company based on performance would be one in which every employee has a chance of winning. The rewards program will go off of the number of products or accounts that a person can sell or open in a month. If a person opens for then 10 accounts in a month then they are eligible to receive an extra incentive in their pay check. For every insurance product that is sold during that month the employee will receive $0.25, for every banking product $0.50, for every investment product $0.75, and for every mortgage loan they will receive $1.00. That money will then be put onto a gift card chosen from a list of places. The employee will get to choose where they want the money to go to and they are able to change their choice at any time. Since some of the employees do not deal directly with accounts then there will be another system set up like a drawing. Every time an employee is caught doing something that does above and beyond the call of duty they will receive a ticket. For every time that an employee gets a customer service survey returned with good remarks on it they will also receive a ticket. Those tickets will then be entered into a drawing every month for gift cards, a free day off, and other fun items. There will be more than one winner each month so that each employee will get a better chance of winning and will continue to try and receive tickets. The reward systems will encourage excellent customer service and our employees will strive to keep the business growing. This program fits well with our company because everyone has the potential to win and everyone can feel appreciated. This reward program will also show the employees that we are noticing what they are doing at work and that they are appreciated in their everyday actions at work. It will also show the employees that the customers appreciate their help even if it is over the phone and not in person since USAA does not deal with a lot of customers face to face. Through the proper motivation, characteristics of the employees and the proper rewards for the achievement the organization can continue to grow. If the organization continues to grow the employees and the customers will also continue to grow as well.
